Can we improve OKRs by integrating Goal Setting Theory and Goal Systems Theory?

I am doing some work on this, so this is a share-out-loud kind of post

This framework (if I make it) would guide organizations in effectively setting, managing, and achieving their goals.

The first step would be to define your OKR's: - which I assume most organizations know quite well already.

Objectives

Articulate what you want to achieve.

Key Results

These are the metrics used to measure progress toward the objectives.

Incorporate Goal Setting Theory Principles

Published by Dr Locke the theory is rooted in the premise that conscious goals affect action. It emphasizes setting specific, challenging goals and providing appropriate feedback.

-Clarity: The key results are specific and quantifiable.

-Challenge: The goals are ambitious but achievable, pushing the team to innovate.

-Commitment: Employees are involved in setting these goals, increasing their commitment.

-Feedback: Regular surveys and user feedback sessions are established.

Goal Systems Theory: (from the work of Ayelet Fishbach)

This theory explores how we make choices, find motivation from within, and even how subtle influences can affect our motivation without us realizing it.

-Interconnected OKRs: Just like the interconnected goals in the theory, OKRs in a company should be aligned and support each other, ensuring that achieving key results of one objective aids in fulfilling others.

-Dynamic Motivation and Cognitive Factors: Understanding the cognitive aspects of motivation in goal systems can help in effectively setting OKRs that are motivating and engaging for employees.

-Resource Allocation and Commitment: The theory's focus on resource allocation within goal systems can guide how resources are distributed and managed for OKR achievement, ensuring the effective pursuit of objectives.

I think sometimes it is important to remember where these frameworks come from and how they are meant to help us.

If we don't use theory to help these frameworks we may end up reducing them to a point where they don't deliver as expected...
